2 Fatal Church Leadership Mistakes

When it comes to leading a church, there a lot of things that can go wrong that are outside of a pastor’s control. However, the other side of that coin is also true. There are a lot of wrong things that pastors do that are well within their control.

This isn’t an exhaustive list by any stretch of the imagination. There are all kinds of things I’ve seen church leaders do to sabotage themselves. But the following two mistakes are so common and so easy to solve that I couldn’t help identifying them.

Choosing Availability over Competency

Churches are notorious for choosing the available person over taking the time to search for or develop a competent person. Just because someone shows up doesn’t mean they’ll show out. I’ve seen churches choose staff too many times based on convenience. They’ll elevate a volunteer to a staff role because they’re a faithful volunteer and great at doing ministry or delivering tasks on time. I hope you don’t mishear me, I am all for developing internal talent, in fact about 75% of the staff who work at Sun Valley (the church I have the privilege of serving at) have been developed and hired internally. Unfortunately, just because someone can deliver tasks on time doesn’t mean they can build a team and lead others to do the tasks of ministry. It’s one thing to lead by doing, it’s a completely other thing to be able to delegate tasks to others or empower them to make decisions. Churches are also guilty of over promoting young talent too quickly because they see “something special” in them instead of developing that young talent. Promoting and developing aren’t the same thing. While it’s certainly more convenient to choose someone who’s already around and available it doesn’t always prove to be the right move.

Being a Discourager instead of an Encourager

When a good team member does something wrong, nine times out of ten they already know it. Every once in a while, (that 1 time in 10) you may need to point it out. You may need to check in with them to make sure you’re both seeing the same thing the same way, but good team members don’t need over coaching. They don’t need someone to be harsh with them or pick and point out every little thing they did wrong. They need encouragement. They need someone to believe in them and help lift their attitude, because when you lift someone’s attitude you lift their performance. You can’t play a good game with a bad attitude. Here’s the thing, even a mediocre performing team member doesn’t get any better when you rub their nose in a mistake they made. Taking an over critical or harsh approach discourages people, lowers their performance, and it demotivates. Do that long enough and all you’ll have left on your team are low performers. As a leader your words carry incredible power and weight. Use them to build people up and move them in the right direction.

If you’re a church leader and you struggle with either of these two pitfalls the first step you need to take is be honest with yourself, then be honest with your team and apologize to them. Own it. Then change your approach. It’s within your power to change. You can do this!

How to Manage the Tension between Work and Rest

In the beginning, even before the fall of mankind, God created both work and rest (you can check out Genesis 1-3 for all the details). Both were helpful, both were holy, and both were enjoyed by and benefited man. After the fall of mankind everything was messed up, including mankind’s ideas and inclinations about work and rest. This tension still plagues us today, including church leaders. Our tendency in different seasons of leadership is to lean into one or the other more than we are designed to. And if not caught early it can do damage to our souls and ultimately the ministries that we are charged with leading.

Work

  • Personal ambition: When our ambition for growth as church leaders surpasses our ambition for God, there’s a problem.
  • High Expectations: When fast-charging and high-driving church leaders have set their vision and expectations higher for themselves and their ministries than God does, there’s a problem.
  • Selfish Gain: When we become consumed by our work and our identity as church leaders becomes rooted in our work rather than in God, there’s a problem.

Rest

  • Discouragement: When church leaders fall into discouragement and shrink back because things aren’t going the way they think they should be going, there’s a problem.
  • Emotional Weight: When church leaders pick up and begin to carry the emotional weight of the team, the outcomes of the vision, and the expectations of people in the church, there’s a problem.
  • Laziness: When church leaders over spiritualize the concepts of faith and dependency upon the Holy Spirit to work and avoid working hard themselves, there’s a problem.

When our hearts call too much for one or the other, something is off in us. We’ve been chasing after something that we were never intended to pursue. It should be an indicator to us that it’s time to return to the mission and return to God.

4 Things to Remember when Leading from “Here” to “There”

Simply put the purpose of leadership is movement. To move a people or organization from “here” to “there.” This past week Lisa and I moved into our new home. Better put, we moved everything into our new home…now comes the fun part of unpacking and settling in. During the move I was reminded of four leadership principles about moving people from “here” to “there.”

Preparation can Make or Break You

Once you get into the fray of executing a plan you only have what you brought with you to work with. Once the bell sounds it’s too late to practice harder or prepare better. The preparation of the move isn’t very exciting. Taking apart furniture, boxing up our stuff, patching holes where pictures used to hang and cleaning aren’t necessarily my idea of fun. Neither is acquiring boxes, tape and the like. I actually ended up spending money on the move before we actually did any real moving!

You can’t get from “Here” to “There” without a great Team

If you can lead from “here” to “there” by yourself then you’re not leading far enough or taking enough people with you. Simply put, you’re risking too little if you can do it by yourself. Fortunately I had some great guys help me in this move. It really is true…”many hands make light work.” There is no way this move would have happened as fast as it did without the help of some good friends.

Don’t Forget to Pace Yourself

When you’re moving from “here” to “there” you’ve got to understand that there are times to let off the gas and other times to step on it. There were a few moments we pushed through some really heavy lifting and got into a good rhythm loading up the truck. At other moments we sat and had a sandwich, took a break, and looked at the furniture as if it were somehow going to move itself.

Delayed Gratification Leads to Discouragement

In other words you’ve got to get there. People have to experience wins and progress or they eventually give up. The Scriptures put it this way,

“Hope deferred makes the heart sick.”  Proverbs 13:12

A buddy of mine was gracious enough to let me borrow his truck for the week of the move. Each day I would come home from work and move more boxes and furniture over to the new house. It felt like the move would never end and that we would never get “there.” When the day came for the “big move,” renting the U-Haul & my friends helping me move the big stuff I couldn’t move in the pick up, I was already exhausted.

Soul Care and the Leader

We’ve all heard the statistics. And what the statistics are telling us is that beneath the surface of appearances, a majority of pastors are hurting and discouraged. Do a quick Google search on “pastor burnout” and you’ll easily find the following statistics and more!

• 1,500 pastors leave the ministry each month due to moral failure, spiritual burnout or contention in their churches.

• 80% of pastors and 84% of their spouses feel unqualified and discouraged in their role as pastors.

• 50% of pastors are so discouraged that they would leave the ministry if they could, but have no other way of making a living.

Great, so that’s reality. Really encouraging right? So what are Pastors to do about it?

1. Learn to say “No”

Believe it or not “no” can be a complete sentence. The Church already has a Savior and He’s doing quite well. Jesus already died for the Church, you don’t need to!

2. Learn what “Fuels Me”

You’ve got to discover what fuels you and then do that. Whether it is recreational or spiritual (it can be both) you’ve got to take the time to understand your own soul. One of the reasons there are so many spiritual disciplines is because there are so many different personalities and styles. Don’t do what works for somebody else. Do what works for you!

3. Protect Each Other

Life is best lived in community. In fact life-change happens best in the context of relationship. That’s not just a cliché we use to get people into small groups. Who are you doing life with? Who knows you? Who are you intentionally opening your soul to? Who is protecting you, and who are you protecting?

4. Control your own schedule

Time is simply an asset to leverage in order to get you where you want to go. Use it how you want to, so you can get where you want to. Intentionally schedule time with your family, vacation, time to evaluate, personal retreat days, etc. If you don’t control your calendar, everyone else will.

when life doesn’t go according to plan

Sometimes when you’re preparing to teach it has more to do with what God wants to do in you, than what He wants to do through you. This past week I had planned on diving into a teaching series about the life of Joseph. But instead of teaching about it, I find myself living it. Life just hasn’t necessarily gone according to plan this week. So maybe the teaching series will have to wait a little bit. But until then, here’s some of the stuff I’m living in the moment.
