4 Common Church Merger Mistakes

The thought of a church merging with another church had never crossed my mind 20 years ago when I started full time ministry. Mergers were something companies did, not churches. But if you’re paying attention to what’s happening in church-world, mergers are becoming more and more common. And I don’t think it’s a trend that’s going away anytime soon.

There are a lot of good reasons that two churches might choose to merge together. After being a part of two separate church mergers and both coaching other churches through the process and observing other mergers happen around the country I thought I’d take the time to share four common church merger mistakes that I see happening.

1. Trying to Blend the Culture of the Two Churches

Trying to blend the culture of two different churches is like trying to do a blended worship style on Sunday morning services. By trying to make everybody happy you end up making nobody happy. In the most successful church mergers one church culture leads the way and washes over the other church culture.

2. Not having a Plan for One of the Two Sr. Pastors

Many times in a church merger there are two Sr. Pastors involved, one from each church. When there’s not a clear plan for one of those to Sr. Pastors to exit it can lead to a conflict of loyalty and confusion of the vision. There needs to be a clear plan of what the Sr. Pastor who won’t be leading this newly merger church is going to do. Which one stays and which one goes, and why?

3. Keeping Staff that you Shouldn’t

Often times in a church merger the joining church has been stuck or in decline for a significant period of time and the lead church has momentum and has been growing for some time. The staff culture of those two kids of churches is significantly different. The kind of staff that can serve at a church that is stuck or in decline for a long period of time are not wired to serve in a fast growing church. Don’t keep them on staff longer than you should or you’ll unnecessarily slow the cultural transition of the merger and create disunity and conflict.

4. Taking a Ministry Menu Approach

Again, in an attempt to keep everybody happy I’ve seen some churches that merge refuse to stop doing the ministries that they were doing before the merger took place. Instead of taking the best of both merging church ministries and maximizing those ministries, they simply add to the ministry menu by offering everything that each individual church was previously doing. I know that shutting down a ministry can be difficult to lead through, but leading a church that is overextended and trying to be all things to all people is even more difficult to lead. Strategically choose which ministries will continue after the merger happens, before the merger happens.

How to Keep your Best Staff Members from Leaving

One in two church staff members is open to new employment. At the Unstuck Group were shocked to learn this during our latest research on church staffing and structure. At the same time, our experience confirms that many church staff members are simply unsatisfied. If it’s true that half of staff members are willing to leave, how can you possibly build and retain an effective ministry team?

We’re excited to share that our research also uncovered two characteristics of churches that lead employees to be twice as committed. While these are certainly not quick-fixes, if leaders focus on creating health in a couple of ways, they can significantly raise the level of commitment on their team. Consider these 2 areas of health that keep employees engaged:

1. Church Health and Growth

Staff members who believe their church is healthy and growing are half as likely to be open to new employment. It makes sense that players on a winning team would be more committed. Many church leaders look to leave when they see their church plateau or decline with little response from senior leaders. If you’re looking to keep great players on your team, you must be willing to do whatever it takes to accomplish your vision. Stay focused on growing your church while developing health.

2. Staff Health and Effectiveness

Great staff members take notice of the people around them. Just 31% of staff members who believe the rest of their team is healthy and effective are open to new employment. That is a significant increase in commitment! Yet many church staffs include one or more individuals causing relational unrest. If you’re unwilling to deal with problem-people on your team, it shouldn’t be surprising when others start leaving it.

Other ways to develop staff health and effectiveness include developing leaders, clarifying wins, setting clear goals, and aligning the structure with the vision. 5 Reasons I Would Never Hire You

Over the years I’ve had the opportunity to hire a lot of people. Student Ministry Pastors, Campus Pastors, Children’s Pastors, Worship Pastors, Executive level roles and Administrative roles. I’ve run the searches myself and used an Executive Search Firm. I’ve even had the opportunity as a consultant to help other churches find their right next hire. Hire the right person and the whole team benefits. When you invite the right person to join your team not only is there is an infusion of new talent, but also new ideas, fresh eyes, and a new well of experiences to go to. One new hire can make the entire team better. On the other hand, hire the wrong person and you can pay a price you weren’t prepared to pay. While at first pass this post may come off as negative, the goal I can assure you, is to be helpful. I’ve had to say no to more people than I’ve said yes to. My hope is that this post will help move you in the direction where you’d hear me, or someone else, say yes to you in the near future.

1. Attitude

Your attitude is more valuable than your aptitude. You can learn skills, and talent can be developed, but attitude is one of those things you either have or you don’t. I want you to come in and help make the team better, and a bad attitude or critical spirit never makes the team better.

2. Track Record

I’m not all that impressed by big talkers. Sales pitches usually don’t work on me. So don’t try and impress me and sell me on what you’re going to do. Show me what you’ve done. And while it doesn’t necessarily need to be “big,” it does needs to have been done well and there needs to be a track record of progressive responsibility. Over and over and over again…all throughout the Bible when people who have been faithful with the little they’re given, they are then are given an opportunity to be faithful with more.

3. Creative Problem Solving

Please don’t think that when you finally arrive in a large church that you’ll finally have the resources you wish you had in a smaller church you were serving in. Like a lot of things, resource challenges often scale. You need to have a proven track record of resourcefulness. Instead of being frustrated at resource challenges or other potential issues learn to live on the solution side of every problem. Develop an eye for opportunity and improvement not a critical spirit that tears people and ministries down.

4. High E.Q.

You’ve got to demonstrate a high level of emotional intelligence if you’re going to be very successful in ministry over the long haul. Relationships are both the glue and the grease that make work happen in the workplace. And at the end of the day if you don’t like to and don’t want to be around people, you’re going to have a pretty tough time in local church ministry.

5. I Actually Like You

This may seem like the shallowest one on the list, but it may just be the most important factor in any hire. The reason why is chemistry and culture. While I’m not paying you to be my friend, friendship is an incredibly high value on my team. You see if I can’t picture you getting along with the team and me, if I can’t picture hanging out with you, if you don’t have a similar DNA to the team your joining then chances are you don’t belong on the team.
