How to Leave your Church

No matter what style or size of church you serve in, no matter what title you have behind your name, there is one thing that every person in ministry has in common. At some point in the near or distant future, you will leave your current ministry position.

Unfortunately these leadership transitions often result in unnecessary damage to both the ministry staff person and the church because there was no plan in place when it came time for the leader to leave. I don’t know about you, but I can’t remember any class in Bible College or the latest ministry conference I attended that helped prepare ministry leaders to leave well.

I think we would all quickly agree that leaving well saves a lot of heartache for all involved. What we might not consider is that the way we leave affects the place we are going just as much as the place we are leaving. If you supervise staff, the same principle applies. How ministry staff exit your team affects the ministry they are going to just as much as it effects your ministry.

I recently had coffee with a long time leader in college ministry named Mike who shared about his upcoming retirement and his organization’s plan for helping him leave his position well. At its heart, the strategy is about leverage leaving for a greater future impact. There are four steps.

1. Release

The first step is to prepare to release responsibility and relationships in your current position. The ministry leaders I know, give 110% and devote themselves to the people they serve. This makes releasing especially difficult when it comes time to transition. Before exiting the position, prepare yourself or your staff member to let go and not be surprised at the very normal loss that comes with the change in roles. There is also a normal desire to want to protect that ministry, which may cause a leader to hold on too tightly or stay involved too long. If you are leaving a position but not leaving the church, releasing will mean being strategically uninvolved in that particular ministry area until new leadership is established. Fully letting go of the responsibilities and authority of that position will also help you have both hands free to grab hold of what God wants next for you.

2. Rest

The second step is to rest. When moving from one position to the next, sometimes we don’t leave any cushion between past and future. Typically, we have some room to negotiate when it comes to start dates as we move into a new position. Strategically schedule time to rest and refresh during the transition. You need it. When you schedule time to rest, really rest. We’re only fooling ourselves if we take a week off, but use that time to read the latest book on church growth while sketching out a strategic plan for the next 90 days of ministry. Those are actually good things, but not rest. Do things that fill your tank and give you energy. If you are in a supervisory role and you can do it, give your staff member that is exiting financial support as they take time to rest.

3. Refocus

The third step is to refocus. It’s important to ask good questions during the transition. What are my areas of strength and God given talent? What do I love doing? What changes have occurred in me during the last stretch of ministry that have taught me about my unique call to ministry? If you are married, ask your spouse, “What do you think I am best suited for in ministry?” Schedule time to pray, journal and get counsel from those you trust. I believe God wants to give us the gift of insight when we leave a ministry position. This is true whether you are leaving because of your decision or the church’s decision. Take advantage of it. Also, if it has been a painful leave, there are many retreat centers across the nation to help ministry leaders gain clarity and healing as they begin the next chapter. Practically speaking, this could also be a time to invest in some personality or leadership style assessments, get needed training and put more tools in your ministry tool belt.

4. Reengage

Finally, move forward and reengage. This starts by reengaging with the people in your new area of ministry. If you had great friends in your previous setting it can be hard to do the work of establishing new relationships. The reason you had close relationships in the previous church is probably not because they were more loving and nicer people. It’s probably because you did the hard work to connect, get to know them and have shared experiences. Take the bull by the horns on this one and start building new relationships. This is key to leading well. You cannot lead well if you don’t love well. You also have to reengage when it comes to the culture and systems of your new environment. You can’t just bring everything you did in the previous church and apply it to this new setting. A good leader learns the culture and contextualizes leadership in that culture. Here is a quick tip. Principles transfer much more effectively than programs. Principles about people and leadership are typically universal.

If you are transitioning into a new position, leverage leaving for greater future impact. Release. Rest. Refocus. Reengage. Everyone involved will be healthier for it.

Your Church isn’t Deep Enough

If you’ve led in a church setting for any length of time you know that people will eventually leave your church. People leave churches for all kinds of reasons. Some get new jobs and move away, some disagree with a leadership decision and leave, some don’t like a change in worship music style, some go to another church because that’s where their friends go, some fall into sin and walk away while others leave because it’s not deep enough for them anymore.

In my work consulting with churches and coaching church leaders this, “it’s not deep enough” phrase is becoming more common. And honestly it concerns me. Not because the majority of churches aren’t deep enough, but rather that a majority of people who are trying to follow Jesus misunderstand what spiritual depth really looks like. In fact I’ve already written a couple of posts about this that you can check out:

I’ve heard a lot of Pastors get frustrated with this, “it’s not deep enough” phrase being flippantly thrown around. Now I get that it’s easy to take that statement a bit personally if you’re a Pastor. Yes, some of these people are consumers and need to “grow up” but some of them are genuinely interested in learning more about the Bible and what it teaches and simply don’t know how to express that without saying they’re leaving because your church isn’t deep enough. But people need to be led to greater clarity on what spiritual maturity looks like.

It might be that our content-centric model of church has taught people that content equals spiritual maturity. In other words, the way we are doing church may be contributing to the problem.

It’s not the first time in history that people got upset in a church because it wasn’t deep enough. People have been spouting this complaint since the moment the church started. The Apostle Paul actually addressed this same issue in a letter he wrote to the church at Galatia (it’s called the Book of Galatians). A group of people called Gnostics were telling these young Galatian gentile converts that their version of Christianity wasn’t “deep enough” and they needed to, in addition to the Gospel, observe Jewish law, in particular, they needed to be circumcised. Personally, I could see how that could be a bit of a deterrent to the spread of the Gospel and more people, especially guys, following Jesus.

There is nothing “deeper” than the Gospel. As Christians we’re invited to start with the Gospel and stay with the Gospel. Nothing needs to be added to the Gospel, it is complete in and to itself. There is no deeper teaching in the entire Bible or for that matter in all of history than the Gospel. Trying to add to the Gospel is what got the early Church in trouble and it’s one of the ways that Satan continues to attack the Church today.

So the next time you hear someone say that their church isn’t deep enough it might be worth asking them what they mean by “deep.” They may be trying to add to the Gospel without realizing it.

3 Reasons it’s Good for Church Staff Members to Leave their Church

Through coaching and consulting relationships I’ve had the privilege to work with a lot of Church Staff out there in church-world. One of the more common questions I’m asked by Church Staff Members is, “How do I know when it’s time to leave my church?”

It’s not always a simple straightforward conversation, it’s complicated and often nuanced. And it’s never a decision that should be made lightly. Truth is, there are probably a lot of reasons a Church Staff Member might leave a church. Some of them are valid; some of them are not so valid. But if you’re a Church Staff Member and you’re considering leaving your church, below are three great places to start in the conversation.

Vision

I can’t tell you how many times I’ve had this conversation. Someone on the church staff is frustrated due to the lack of vision at the church or they don’t agree with the vision and they feel that it’s their job to challenge the leadership and point out their flawed ways. If as a church staff member you can’t get on board with the vision of the church or there is such a lack of clarity of vision that it’s leading to a deep level of frustration then it’s time to find a leader and a vision to follow that you believe in.

God’s Call

If you’re sure that God is calling you to something else, then that’s a fantastic reason to leave a church. But before you start waving around the “God’s will card,” you better be sure that it was God’s voice you heard talking and not that pizza you had last night at 1:00am.

Loss of Trust

If for some reason you lose trust in the leaders that you’re following, or if they lose trust in you it can make it exceptionally difficult to remain on staff at that church. Trust is the fuel that leadership runs on. When it’s eroded you can forfeit the right to lead or be led. And while most will contend that trust is earned, it’s actually something that someone chooses to give.

Top Posts of 2013 #5: “5 Reasons it’s Good When People Leave Your Church”

We’ve finally made it into the top 5 in our countdown of top posts for 2013. This one came in at number 5 and for good reason. When it comes to church world I frequently hear conversations about churches trying to reach and keep everybody. Truth is, no church can do that, and in fact what you’ll learn in this post, is that sometimes it’s good that they leave.

Over the past 17 years of full time local church ministry I’ve seen people come and go from churches for all kinds of reasons. For the most part I’ve observed that those reasons have more to do with personal preference, style, and relationships than God actually “calling” them to be at one church or another.

And when this begins to happen I’ve seen Church Staff agonize over people departing from their churches. Frustration and fear can begin to creep in. How are we going to replace their financial support? Who is going to fill their recently vacated volunteer role? If they’re leaving and they’ve been here so long, then is there something wrong? Do they know something that I don’t? Should I be leaving too?

Even worse I’ve seen Church Staff begin to make decisions rooted in the fear of people leaving as opposed to the advancement of the mission. And when that begins to happen it’s a clear indicator that the church is drifting towards becoming insider focused.

What if I told you that people leaving your church can actually be a good thing? Maybe even the best thing? Below are 5 reasons that it’s actually good when people leave your Church:

1. They fell in love with who you were, not with who you are becoming

They’re stuck in the past. They were there when the church was small enough that you could know everybody by name and the Pastor was more available. Or maybe their favorite Staff Member excelled in their role when the church was smaller but it passed by their capacity and they’ve been moved to a different role, or they’re off the bus all together. Now things have changed and they’ve become critical that things aren’t the same anymore. You know people are stuck in the past when they keep talking about the “good ‘ole days” instead of what God is doing now.

2. It creates new opportunities

When people leave your church it creates an opportunity for new people to jump in, serve, and fill the gap. The exciting thing about new people is they always have fresh eyes, a different experience base, a new perspective, and new ideas. When people leave your church it’s an incredible opportunity for an infusion of new talent and ideas that will help propel things forward.

3. It keeps the Unity of the Church

When someone is dissatisfied, disgruntled, and defaming the Church and the Leadership of the Church, you’ve got a problem. The goal would obviously be to win their heart, but sometimes someone leaving the church is best for the unity of the church. The Scriptures are clear that the unity of the believers is paramount and nothing to fool around with. Simply put if someone can’t submit to the leadership of the church, then they need to go. 4. To Start a New Church or a New Campus

When you’re sending some of your best volunteers to go support a new church plant or campus, that’s a great reason for someone to leave a church. Hiving off people to start a new church or campus not only is catalytic in the support of that new work, but also if done well it infuses an entrepreneurial Gospel driven spirit in the culture of the sending church and creates room for new people who have yet to say yes to following Jesus!

5. It Forces Staff to Develop New Talent

Churches are notorious for having the same people volunteer in the same role week after week, month after month, year after year. In fact a lot of churches get stuck in their volunteer culture for this very reason. Many Staff even have their “go to” volunteers that they know, love, and trust. And while it’s not bad to know, love, and trust a volunteer, if it leads you to over using or abusing a volunteer that’s another thing altogether. When people leave your church who were volunteering, it forces Staff to allow “outsiders” to break in.

The truth is people are always going to leave your church. Some will receive a job transfer, others will relocate for family reasons, while still others will simply get mad at you because you didn’t behave the way they expected you to and they’ll take their toys and go to another church down the street. The good news is you get to choose who goes and who stays by the leadership decisions you make every day.

The Dark Side of Vision

Many tout the most important aspect of a leader is the ability to paint a clear vision of the future. If you’ve been around church-world for any length of time you’ve probably even heard a sermon or two about it, after all “Where there is no vision, the people perish” (Prov. 29:18) right?  What many leaders often fail to realize is that there is another side to vision, a downside, that if not understood and artfully led through can derail the vision before it begins.

The Clearer the Vision the Louder the Critics

Many leaders often naively think that everyone is going to automatically love the vision as much as they do. They strongly and clearly cast the vision, and much to their surprise, they are often met with resistance and criticism. The truth is the clearer you articulate the vision the more criticism you will receive. There are always naysayers both inside and outside the organization. Jesus was criticized to the point it ended up costing His life. If you’re the leader and you’re not prepared for criticism, then be careful how clearly you articulate the vision.

The Clearer the Vision the More People Will Leave You

Vision is not only a rallying cry but also a jumping off point. The clearer the vision is articulated not only will people join you, but people will leave you as well. This happened to Jesus Himself when in John chapter 6 He literally goes from 1,000’s of people following him to by the end of the chapter it’s just the twelve. If you’re the leader and you’re not okay with people leaving you, be careful how clearly you articulate the vision.

I’ll be the first guy in line to say that clear vision is needed in any effective organization or church. But clear vision by itself simply isn’t enough.
